Case Study – Executive Business Coaching and Management Development Training
Delivering Executive Business Coaching to a number of senior managers, as well as Management Development Training to senior and recently appointed managers over two years in this growing, specialist fund management company.
Liontrust Asset Management Plc were looking to source a qualified and experienced Executive Business Coach and Management Development Consultant to work with senior individuals across a number of functions to develop Liontrust’s behavioural competencies. Managers were looking to increase their self-awareness to better manage their behaviours and their high workloads; in addition they were looking to better manage their teams and to develop a more collaborative approach to working. They were also looking to build even more effective working relationships with senior executives and their clients, as well as to lead and manage Change.

Senior Managers attended two days Management Development Training with quarterly facilitated lunches to address key issues and further develop skills. ‘Teamship’ was developed with team goals being aligned with the overall business strategy. Managers used a number of prioritizing tools and techniques to be able to free up time from being ‘task focused’ to create space to think and act more strategically.
Recently appointed managers received an Introduction to Management Training working on real-life business issues and scenarios with subsequent follow up days to further develop specific skills, including motivating and inspiring team members by delivering constructive feedback as well as positive reinforcement, all whilst working on real life scenarios to better manage and improve performance.
Bespoke Training Programmes were also provided to the Sales and Marketing teams and new Fund Managers in order to further develop their skills to become even more effective.
All groups of senior managers and newly appointed managers understood more about their own personality and how to adapt their styles to different people in order to improve working relationships. Their levels of Emotional Intelligence increased and they learnt how to modify their body language and communication skills to create more impact. Managers identified how to create high performing teams and to adopt more of a Coaching style of management. By assessing personality types and developing specific competencies and behaviours, Collaboration and ‘Teamship’ increased and team members felt more empowered.

Case Study – Global Firm of MEP Consulting Engineers – Executive and Performance Coaching and Management Development
For 5 years Jill Maidment has been working in partnership with this award-winning and rapidly growing firm of global consulting engineers specializing in mechanical, electrical and environmental engineering with offices in the UK and world-wide, delivering Executive and Performance Coaching and Management Development Programmes.
In 2011 the firm was looking for an external resource in order to deliver 360 feedback and to identify and develop performance gaps and key opportunities for development. Executive and Performance Coaching were required in order to assist a number of senior individuals in the firm to achieve promotions and become more effective in their roles. Additionally some functions required Management Development Training in Planning, Organizing, Prioritizing, Time Management and Project Management in order to be able to plan and manage work tasks and projects more effectively.
Jill Maidment worked with a number of Associate Engineers and Managers across most functions to diagnose performance gaps and identify key strengths in order for the individuals to become more effective and work in support of the business goals. Coaching Programmes included:

As a result of the Executive and Performance Coaching Programmes the majority of the Coaching clients achieved up to 70% improvement in key Leadership and Management Competency Scores. Many behaviours and attitudes were transformed significantly. Equipped with practical tools and techniques individuals did not resort to unhelpful ingrained habits in pressure environments back in the workplace. All Coachees were retained and increased their levels of engagement with enhanced levels of personal responsibility.
An overall improvement in team management and more effective team working were also noticed. New mindsets and behaviours were facilitated, management styles adapted, and key stakeholder relationships improved. Following the Management Training Programmes, teams became more organized and a more structured approach was implemented to ensure projects were completed on time and on budget.

Case Study – Change Management Program
Designing and delivering a Change Management Program for an IT infrastructure services company working with the executive team, managers, teams leaders and other employees to help them through a two-year period of reorganization. As a result of the Programs there was a significant reduction in sickness/absence rates, increased employee engagement, and improved motivation and morale.
The sale of AXA UK’s Life Assurance business to Friends Life resulted in a £20m separation program and a two year transition period for AXA Technology Services Ltd as a 3rd party IT supplier to Friends Life. A complex reorganization was required to form a dedicated customer focussed division to enable future TUPE transfers and redundancies. As a result there was a large amount of uncertainty, pressure and change which affected all 400 employees of AXA Technology Services Limited.
Natural Talent was chosen to provide their Change Management Program in 2010 – 2011, as we had been successfully working in partnership with AXA Technology Services Ltd for over five years. During that time our Training and Development Programs had resulted in significant and positive behavioral change, and improvement in individual, team and business performance, as well as providing excellent ROI. Natural Talents Leadership and Management Development Consultants understood the business, the complex issues and personality types and were well known and trusted at all levels of the organization. Previously they had delivered Talent Pool Development, including Training in Communication Skills, Planning and Organizing and Meeting Management, as well as Assessment Centre work for Executive Selection, 360 Feedback and Executive Coaching, which had also achieved significant behavioral change and a large number of key promotions.
The Executive Team at AXA Technology Services Ltd were interested in reducing Stress levels and sickness absence rates during the time of immense change and uncertainty; they wanted to equip the Management Team and employees with the knowledge, skills and ability to build their resilience, enabling them to understand and communicate the changes in a positive way, to improve individual, team and business performance and to increase overall employee engagement and morale.
The Change Management Program was designed to be aligned with the company strategy and vision and to incorporate the Leadership and Management Competencies and AXA values. The delivery style was highly interactive, providing a confidential, safe environment for open discussion around key issues and Coaching Training support throughout the days. Real life scenarios were discussed and solutions to key challenges identified.
The ‘Managing Uncertainty’ Program involved the Managers identifying what Change Management is, the key issues regarding themselves and their Teams, plotting where they viewed themselves, their teams and the company on the Change Curve and identifying why people tend to resist Change. They examined Adaptation Strategies, Categories and Motivators and interactive exercises involved how they could best communicate and lead through the changes.
The ‘Coping with Pressure’ Program involved the participants identifying what Stress is, as well as the causes and effects. They examined their reactions to the changes and pressure and practised tools and techniques to combat Stress. Each participant assessed their Competency scores and personal Stress levels. Understanding Emotional Intelligence and techniques utilised in Cognitive Behavioral Therapy, participants practised how to reverse negative head chatter, build their self-esteem and self-belief and use their accomplishments and Stress Busters to remain optimistic and avoid the vicious circle that leads to underperformance (Stress > underperform > under-confident).
In addition participants reviewed techniques for Planning, Organizing, Time Management, Delegation and Problem Solving and practised tools and techniques to strengthen their Resilience and create a better Work/Life Balance. They developed a SMART Action Plan to ensure they remained positive, focused on their goals, listed individuals that could support them and decided what they needed to start doing, stop doing and continue doing.
Subsequently the Change Management Program was rolled out across AXA Technology Services Ltd in Switzerland. As a result of the Programs there was a significant reduction in sickness/absence rates, increased employee engagement, and improved motivation and morale:

Case Study – Imbedding Leadership and Management Competencies
Delivering a long-term program of Management Development and Executive Coaching to managers, team leaders, technical leads and analysts across all functions at an IT infrastructure services company. All participants made positive changes and as a result were performing significantly better; a large number have been promoted. In addition Appraisal scores and employee engagement levels improved significantly.
As the Director of Natural Talent, Jill Maidment, had worked for, and been trained by SHL, the Head of HR at AXA Technology Services Ltd chose Natural Talent to imbed their new Management Competency Framework. Training and Development Programs were required at short notice to improve Appraisal scores, significantly change the behavior of managers and teams, in particular to develop their interpersonal sensitivity, build better working relationships, ensure improved team working, and lead to overall increased employee engagement.
Prior to attending the Management Development Programs, participants completed an online Personality Questionnaire (SHL’s OPQ 32) to identify their key development areas. Each Training and Development Program was designed and delivered in a highly interactive and challenging Coaching Training style to ensure high engagement and buy in.
Participants worked on key development areas such as Active Listening, Assertiveness, Body Language, Building a Business Case, Handling Objections, Negotiating and Influencing, Open Questioning, Positive Mental Attitude. Other modules included Building Rapport, Belbin Team Types, Conflict Resolution, Feedback Skills, the Johari and Nohari Windows, Managing Upwards, Personal Style and Strength Deployment Indicator and Domain Map. In order to develop their Problem Solving and Analysis skills the next Program combined techniques such as the 5 Point Plan, Problem Definition, Fishbone Exercise, 5 Whys, Force Field Analyst.
Natural Talent was subsequently asked to continue to imbed the new Competency Framework by designing and delivering a Technical Lead Training and Development Program for senior IT Analysts in the UK and Brussels. This involved participants working on Communications Skills, Project Management and Stakeholder and Client Management; it resulted in participants managing projects much more effectively.

Case Study – Executive and Performance Management Coaching
Providing Coaching to senior managers and a number of their team members across most functions at an IT infrastructure services company in order to improve their management and leadership competencies and ensure improved productivity, teamwork, employee engagement and morale.
Since 2005 Natural Talent’s Executive Coaches and Principal Leadership and Management Development Consultants have been providing Coaching Training to successfully imbed the Leadership and Management Competency Framework and AXA values. As Natural Talent understood the complex business, cultural and organizational issues, we were chosen to provide additional Coaching support to a number of senior managers in order for them to increase their Management and Leadership Competency levels. For example, for some of the Coaching clients it was necessary for them to become more assertive to deal with the Executive Team, for others they needed to manage their assertiveness levels in order to negotiate, lead more effectively and create a better team environment. In addition some individuals required assistance to improve their Planning and Organizing skills and to create more of a work-life balance.
In order to assess their key strengths, development areas and issues some of the managers were assessed using an SHL online 360 tool, or a bespoke AXA questionnaire. The process was repeated at the end of the Coaching to highlight the significant improvements in Competency levels, behavior, performance and teamwork. Some of the Managers completed the SHL OPQ32 Personality Questionnaire and/or Strength Deployment Indicator to identify their personal strengths, overdone strengths, how they influence, lead and manage others and adapt to change.
At the initial Coaching Meeting the clients agreed the key issues to be addressed, motivators, limiting beliefs and potential obstacles to success. The AXA Leadership and Management Competencies were scored out of 10 and a SMART Coaching Action Plan was agreed with the Natural Talent Executive Coach in order for scores to reach 10/10 at the end of the sessions.
On average the managers and team members met with the Executive Coach for 6 – 8 Coaching sessions lasting 2 hours. In between sessions they worked through relevant Natural Talent Workbooks and practised tools and techniques to improve their skills and levels of competence, for example in Delegation and Empowerment, Team Effectiveness, Communication Skills, Time Management, Organizational and Strategic Awareness.
Additionally some of the clients worked on CBT techniques to address automatic negative thoughts in order to stamp out negative head chatter and adopt a more positive attitude. Coaching clients were also encouraged to obtain constant feedback from their managers and/or a work ‘buddy’ in order for them to imbed their improved behaviors and prevent them from ‘returning to type’ under pressure.
A large number of the Coaching clients were promoted soon after the Coaching. Feedback from a repeat online 360 Feedback process was also found to be more positive and line managers reported significant behavioral change, improved productivity and effectiveness. Key personnel were retained and some individuals moved in to more suitable roles. All the results ensured high return on investment.

Case Study – Leadership and Management Development Program
The National Composites Centre was set up to bring together dynamic companies and enterprising academics to develop new technologies for the design and manufacture of high-quality composite products. The first year of operation involved meeting challenging targets with 25 initial staff rising to 130 over 2 years.
Natural Talent was chosen out of 5 providers as having the most detailed proposal and the most proven experience in the design and delivery of such programs, in particular during constant change and growth, having already delivered many Competency based Management Development Programs to AXA Technology Services during times of great change, and Coaching Programs to Odenberg Engineering during 3 mergers and acquisitions.
Due to the speed of expansion, a reorganisation, and an increased number of managers, an external Learning and Development Consultancy was required in order to build on a number of initial in-house courses. The key objectives of the modular Leadership and Management Program were to assess and identify high potential managers, to change behaviors to enable the Managers to become more effective to better lead their teams in a very fast changing environment, and to align their behaviors and goals with the business strategy.
Natural Talent designed and delivered a bespoke Leadership and Management Development Program which was introduced to the CEO and senior management team in a one day interactive session. Subsequently modules were also rolled out each month to the two management teams.
At the beginning of the Program each Manager and Team Leader had assessed their Leadership and Management Competencies and completed the Strength Deployment Indicator in order to identify their key personality traits and identify how and when to adapt their approach to improve their working relationships. In addition, the Natural Talent Leadership and Management Development Consultant also assessed each Manager against the Competencies.
Natural Talent worked very closely with the HR team to design and develop a Leadership and Management Development Program which covered 7 Modules over 7 months:
- Managing Yourself and Leading Others (Increasing self-awareness, adapting approach to improve working relationships, reviewing effective Communication, and identification of the difference between Management and Leadership and choosing the relevant Leadership Style according to the situation)
- Building Effective Relationships, Negotiating with key Stakeholders, Coaching your Team, Building Self Belief and Self Esteem (Consultative Sales Skills techniques, the TGROW Coaching Model, Assertiveness, Confidence and the power of PMA)
- Performance Management, Appraisal Best Practice, Giving Feedback, Talent Management and Succession Planning
- Creating High Performing Teams, Dealing with Conflict and difficult Team Members and challenging Situations
- Recruitment and Assessment, Talent Measurement Tools, Psychometric Tests, Learning and Development Styles, Equality and Diversity
- Managing Change and Uncertainty, Stress Management, Building Resilience, Planning and Organizing Techniques, Delegation and Empowerment Models

All the Training was delivered in a highly effective Coaching Training style with each Manager identifying his strengths and key development areas and the Leadership and Management Competencies he needed to work on. Some 1:1 Coaching sessions also took place for those who required additional support.
At the end of the Program the Managers completed a test review of the content in order to assess their progress and identify any ongoing development needs. These results were then discussed with their Line Managers and combined in to their Personal Development Plans with Goals aligned with the overall business strategy and with SMART Action Plans completed for ongoing development. Certificates were also distributed and the Program is to be considered for accreditation by the University of the West of England.
As a result of the Program feedback has been consistently over 9/10 and senior Managers have reported significant improvements in the behaviors and relationships of many participants. Many of the Managers and Team Leaders have significantly changed their behavior in order to be more effective and have been identified for promotion. Overall there was a shift towards a more open culture.

Case Study – Leadership Assessment and Development
Providing Leadership Assessment to the Corporate Management Team of a London Borough Council in order to assess and develop their management and leadership competencies and behaviors to ensure improved team working in order to lead the Council through ongoing change.
In 2012 the Corporate Management Team of the London Borough of Sutton agreed that with changing membership and a move to a commissioning Council, it was critical to undertake Corporate Management Team Assessment, Development and Coaching around the Leadership Competencies, Core Behaviors and Values. Key objectives included the alignment of the new team to provide a clear and unified leadership vision for the direction of the Council during rapid change and to establish a joint sense of corporate leadership within the political context.
Natural Talent was awarded the contract in competition with 14 other Consultancies, due to the detail of the proposal, its proven track record of success, and its ability to provide consistency across all the interventions required, including relevant up to date Assessments, Executive Coaching and ongoing Leadership and Management Development.
The CEO and 6 members of the CMT firstly undertook online assessments including the Strength Deployment Inventory, (link to Talent Assessment Tools page) (which identifies an individual’s personal strengths and motivations and how these relate to those of their colleagues – whether things are going well or badly. It demonstrates how to use these strengths effectively to improve working or personal relationships with others). They also completed the NEO Personality Questionnaire, (link to Talent Assessment Tools page) and Leadership Judgement Indicator (which measures accuracy of judgement when dealing with leadership decisions and is designed to help any person in a formal or informal position of influence to become more effective and so more successful in their leadership decision making). In addition online 360 Feedback (link to 360 Feedback page) was obtained from their peers and direct reports.
All online assessments assessed the Council’s key Leadership and Management Competencies, Behaviors and Values, including overall strategic leadership, vision-setting, commercial acumen, emotional intelligence and resilience. Three of Natural Talent Consultants (link to Team page) were involved and initially mapped Sutton’s Competencies on to those of the assessment and development tools.
The Corporate Management Team then attended a Development Day where they completed a challenging Group Exercise regarding decisions around cost savings at a London Council and individual presentations to demonstrate their understanding of the complex scenarios, as well as their commercial and financial management skills. They then took part in a Group Problem Solving Exercise to identify personality types and behavior change when under pressure. The afternoon session concentrated on the outputs of the Strength Deployment Inventory in order for the team to adapt styles to work together more effectively, as well as completing the Team Assessment Questionnaire, and identifying the overall Strengths and Development Areas for the team.
The highly effective Team Needs Questionnaire provides feedback on the key behaviors needed by effective teams. The Team Needs Questionnaire identifies the reality of how successful the team really is by asking all team members to score the normal observed behaviors; the scores are then benchmarked against high performing teams. Behaviors include: Confronting Issues, Driving for Results, Communication, Planning, Dealing with Strong Personalities, Decision Making, Meetings Management, Creating a Vision, Trusting each other, Openness, Inspiring Others.
The results of all the online assessments and Development Day were collated in to an overall Summary Report and individual Feedback Sessions were conducted with each CMT member. A Team Feedback Session was facilitated by the Director of Natural Talent (link to Profile page)in order to agree the most effective methods of working together to deliver the strategy.
As a result of the detailed data collected from the online assessments and Development Day, recommendations were made for ongoing Leadership Development to include 1:1 Executive Coaching to enhance skills and modify behaviors to become more effective leaders. Team Development was also recommended to ensure the CMT work efficiently at a corporate level. A Team Contract was drawn up to ensure business and team objectives were aligned and achieved.

Case Study – Executive Coaching and Face-to-Face 360 Feedback
Delivering Executive Coaching and Face-to-Face 360 Feedback at a global Engineering Group in order to align the senior management team with the new strategy, improve leadership capability, significantly grow the business, develop and retain key managers and improve overall performance.
Jill Maidment of Natural Talent has worked with Odenberg Engineering since 2009, initially delivering Face to Face 360 Feedback and Executive Coaching to the CEO in order to align the senior management team with the new strategy as part of the Leadership and Strategy for Growth Program with Stanford Graduate School of Business. Subsequently she was asked to provide Face to Face 360 Feedback and Executive Coaching for senior managers in Odenberg Engineering offices in Dublin, France, Holland and California in order to improve leadership capability and develop and retain high potentials. The Coaching Programs resulted in an overall improvement in behaviors, leadership and management competencies, efficiency and performance.
Key issues to be addressed included Team Management and Effectiveness, Alignment Architecture, Leadership Judgement, Performance Management and Objective Setting, Delegation and Empowerment, Feedback Skills, Leading and Managing through Change, Work-time Allocation, Lifestyle Management and attracting and retaining the best Talent.
Coaching was also provided to some senior members of the global Sales team in order to become aligned with the new strategy and culture and significantly increase Sales performance.
A Face to Face 360 Process and self-assessment exercises identified the key strengths and development areas. The senior managers initially scored the prioritised Leadership and Management Competencies out of 10.
With the Natural Talent Executive Coach they developed a SMART Coaching Action Plan to reach 10/10. Objectives were aligned with the business strategy in order to increase work ‘on’ the business’ rather than ‘in’ it.
During the Executive Coaching sessions key behaviors were rehearsed and practised. In-between the Coaching sessions, the managers were given Coaching Assignments to practise new tools and techniques on real-life business scenarios and continue to gain Feedback from their key Stakeholders as well as their Executive Coach.
At the end of the Executive Coaching Programs a mini 360 survey was completed and feedback obtained from the CEO and Line Managers to measure improvement.
As a result of the Executive Coaching the leaders were able to overcome blind spots, move to the next level of responsibility, execute strategy, enhance team effectiveness and develop their direct reports.
Overall there was increased alignment with the strategy, higher levels of retention and promotion, improved productivity and effectiveness and higher Sales and business performance, all providing excellent return on investment.

As a result of the success of her ongoing work at Odenberg Engineering Limited, Jill Maidment was then asked to assist Tomra Systems ASA who took over the organization in 2011. She provided a Leadership Development Process for their CEO and senior Leadership Team in Norway, Sweden, Holland, Germany and the US. This intervention formed part of their Talent Management and Succession Planning initiatives.

Case Study – Executive Coaching and Face to Face 360 Feedback in Ireland
Delivering Executive Coaching and Face to Face 360 Feedback to 5 CEOs in Ireland to improve their Leadership skills and create significant growth. Working with Stanford Graduate School of Business, Enterprise Ireland and CLG.
In 2009 Jill Maidment was chosen to work as an Executive Coach with CLG, a US based world leading performance improvement consultancy, which was working in partnership with Stanford Graduate School of Business and Enterprise Ireland to deliver a program to develop significant growth within entrepreneurial organizations in Southern Ireland. Jill worked in partnership with 5 CEOs in Financial Services, Manufacturing, Medical and Technology organizations to obtain and deliver 360 Feedback from their senior management teams and to develop a supporting Executive Coaching Program to each of the CEOs.
During the project Jill attended seminars at Stanford Graduate School of Business in Leadership and Strategy for Growth, meeting many of the top CEOs in Silicon Valley. Her knowledge of Executive Coaching, Leadership and Management Development and Advanced Behavioral Science were enhanced by attending seminars held by CLG. Case Study – 360 Feedback and Leadership Talent Review at SNC Lavalin
As a result of the success of the Executive Coaching Program with the CEOs in Ireland, Jill Maidment of Natural Talent was asked to obtain and provide 360 Feedback in French to the European CEO of the Canadian engineering and construction group, SNC Lavalin. She also assisted the CEO and HR Director in the global Leadership Talent Review as part of their Succession Planning initiatives.
During the project Jill was trained in Leadership Talent Reviews by Helen Handfield-Jones (Co-author of ‘The War for Talent’).

The Leadership and Management Development Program at Graphic Packaging International began with a senior Management Team Away Day to identify key individual and team development areas. As a result Training modules were designed and delivered by Natural Talent on ‘Managing Oneself’, ‘Managing Others’ ‘Increasing Individual and Team Effectiveness’, ‘Problem Solving’, and ‘Project Management Skills’.
